As part of the Smart Work @HR Club theme, on May 27th we invite you to a masterclass that will cover best practices and real case examples of how leading HR organizations defined a modern talent strategy and adopted a new HR operating model to unblock the challenges of hiring top-digital talent: Overcoming The Challenges Of Hiring and Retaining Digital Talent, with Alexandru Filip, McKinsey Managing Partner in Bucharest and José Capel, McKinsey Associate Partner in Berlin.

This shift in ways of working is specially challenging for large non-digital native organizations, where more than 80% of workers see digital operations as a driver for competitiveness, but less than 15% believe their organizations have “high” digital capability. For these organizations, attracting and retaining top digital talent remains the most challenging aspect of their digital transformation.
 
Confronting this challenge is not trivial for HR teams and poses a series of questions, including:
  • Does my current talent have the skills and mindset needed or do I need to bring new talent from the outside of the organization?
  • If so, how attractive is our value proposition for this new talent? Are we able to understand their priorities and to accommodate for them?
  • And if they join, how do we retain them?
  • How will these changes impact our current talent pool? Can we upskill them? Is their mindset moldable to embrace new ways of working?

Over the past five years we have experienced a drastic change in the way leading organizations operate across industries. As technology have grown into the key enabler to unlock business opportunities through cost-efficient and commercially-effective digital and omnichannel solutions, agile ways of working, previously pervasive only in software development companies, have become the norm in other industries too.

We have entered a landscape that is no longer constrained by vertical industries, but has rather shifted towards ecosystems where startups and incumbents alike are redefining and digitalizing user journeys to compete with well-stablished traditional players for market share – e.g., telco companies offering banking and energy solutions, Etc. In this light, a research by McKinsey & Company in 2019 reported that 92% of the companies surveyed believed that their business will not remain economically viable through digitization as is.

As a result, nothing is for granted and large organizations, just like startups, need to remain innovative and customer-oriented while delivering at a fast pace. Doing so requires top digital talent with the relevant domain knowledge, as well as the mindset to operate in agile environments.

At the center of the problem remains the organization’s public image and value proposition for its employees. The talent required to drive change often belongs to a younger generation of experts that are driven by a different purpose and motivated by new working conditions. This talent is not necessarily attracted by large traditional industries or organizations but rather by the motivation to challenge themselves intellectually, with a primary focus on disruptive innovation.

To meet this challenge, organizations need to develop a talent acquisition strategy that sits at the center of the HR agenda and that is prioritized at CxO level. As part of this change, HR teams need to take a design-thinking mindset to identify the talent pain points and needs of this top-digital talent in their region. Moreover, they need to develop the value proposition that taps into their needs and sparks the motivation to apply for a position. However, this goes beyond the application and recruiting process, this needs to be backed by the fundamental pillars of the employee lifecycle – e.g., performance management adapted to new skills, career development for new digital paths, etc. – as this is the first reason for talent not to apply (e.g., poor reviews of the organization in talent platforms, negative word-of-mouth feedback, etc.). In parallel, the organization needs to work to proactively promote their most attractive initiatives and impact examples via recruiting platforms – digital (e.g., LinkedIn, corporate website, etc.) and non-digital (e.g., being present in top tech conferences, etc.). Finally, HR and CxO need to put in place a talent strategy that doesn’t build separation between new talent and existing talent in the organization. This means, defining a proper internal communication strategy and building a solid plan for capability building and retention for both digital and non-digital talent.

The session will be given by Alex Filip, McKinsey Managing Partner in Bucharest and leader of the firm’s Digital and Analytics growth platform in Central Europe, and José Capel, McKinsey Associate Partner in Berlin specialized in digital transformation.

Having worked together for a number of years, Alex and José support clients at CxO level across industries and geographies in the definition of sound strategies to unlock innovation for large organizations in their digitalization journeys aiming to remain at the top of their industries. Over the past four years, Alex and José have significantly contributed to the present success of some of the leading organizations in Romania, across banking, telco, insurance, etc. as well as supporting some of the most successful digital transformations across Europe.
